Background and Aim:In the health system, employees are considered the most important human capital and play a crucial role in service quality, patient safety, and organizational sustainability. Given the high-pressure nature of healthcare environments, paying attention to employees’ positive psychological resources is of particular importance. Psychological capital, as one of these resources, can improve employees’ work attitudes and behaviors. In addition, perceived organizational support plays an important role in strengthening employees’ attachment and commitment. The present study aimed to examine the effect of psychological capital on organizational commitment among healthcare employees with the mediating role of perceived organizational support. Materials and Methods:This applied study employed a descriptive-correlational, cross-sectional design and was conducted in 2025. The study population included all healthcare employees of Kosar Hospital in Sanandaj, Iran, from whom a sample was selected using stratified random sampling. Data collection instruments included Luthans’ Psychological Capital Questionnaire, the Perceived Organizational Support Questionnaire, and Allen and Meyer’s Organizational Commitment Questionnaire. Data were analyzed using descriptive statistics, path analysis, and structural equation modeling. Results:The findings showed that psychological capital had a positive and significant effect on employees’ organizational commitment. Psychological capital also had a positive and significant effect on perceived organizational support, and perceived organizational support significantly predicted organizational commitment. The mediation analysis indicated that perceived organizational support played a significant mediating role in the relationship between psychological capital and organizational commitment. Conclusion:Based on the findings, strengthening employees’ psychological capital along with creating supportive organizational environments can lead to increased organizational commitment among healthcare employees. Health system managers, by designing programs to enhance hope, optimism, resilience, and self-efficacy and by strengthening organizational support, can take effective steps toward improving employee retention and the quality of healthcare services.
