بررسی عوامل موثر در قصد ترک خدمت پرستاران

چکیده
مقدمه: در جهان هزینه های مالی و انسانی بسیاری برای ترک خدمت پرستاران صرف می شود. پیش بینی ترک خدمت قبل از وقوع برای کاهش هزینه سازمانها ضروری می باشد. هدف از این تحقیق، بررسی رابطه عوامل فردی و سازمانی با رضایت شغلی و قصد ترک خدمت پرستاران بوده است.
روش بررسی: این مطالعه از نوع مطالعات توصیفی همبستگی است که 89 نفر کارشناس پرستاری زن در آن شرکت نمودند. داده ها با مدل یابی معادلات ساختاری به روش تحلیل مسیر و با استفاده از نرم افزار لیزرل 5/8 مورد تجزیه و تحلیل قرار گرفتند.
یافته ها: ارتباط معناداری بین سن و حمایت همکار (32/0)، تاهل با حمایت همکار (38/0-) و سابقه خدمت با قصد ترک خدمت (37/0-) وجود داشت. همچنین حمایت همکار با حمایت سرپرستار (35/0)، حمایت سرپرست با رضایت شغلی (31/0) و رضایت شغلی نیز با قصد ترک خدمت (52/0-) ارتباط معناداری داشتند.
نتیجه گیری: عوامل فردی و سازمانی بر کاهش قصد ترک خدمت اثرگذار می باشند. به نظر می رسد مدیران با درنظرگرفتن تفاوتهای میان افراد و حمایت بیشتر نظیر ایجاد شیفتهای کاری مناسب و تیمهای، کاری قادر خواهند بود تاثیر مثبتی بر رضایت شغلی و قصد ترک خدمت کارکنان خود داشته باشند.

ABSTRACT
Background and Aim: Financial and human costs for the nurse’s turnover are high in the world. Prediction of this turnover is essential to reduce unnecessary costs in the health organizations. The purpose of this study was to evaluate the relationship of individual and organizational factors with job satisfaction and the nurses’ intention to leave their job.
Material and Method: This study was a descriptive–correlative study which included 89 female nurses. Using Lisrel 8.5 software, the data were analyzed by means of structural transactions model and path analyzing.
Results: The results of this study showed the following significant relationships: age with colleagues’ support (0.32), marriage with colleagues’ support (-0.38), work background with intention to leave (-0.37), colleagues’ support with head nurses’ support (0.35), head nurses’ support with job satisfaction (0.31) and job satisfaction with intention to leave (-0.52).
Conclusion: Individual and organizational factors can influence the intention of nurses to leave their job. Considering the differences between the individuals, it seems that managers of the hospitals can have positive influence on job satisfaction and decrease in intention to leave their job by proposing suitable work shifts and work teams.
